Descripción The current thesis has as main objective analyze, into the irrigated agriculturae agribusiness productive , how the workers articulate the affective and instrumental ties with their employer organization, seeking evidences about the relevance of integration between both ties into a two-dimensional model of organizational commitment. To achieve the main objective, initially, sought to verify the discriminating validity between the organizational commitment of affective and instrumental base, analyzing how are discriminated the proposed measures by the Mowday and Cols (1982) Unidimensional model and Meyer and Allen (1991) multidimensional model. Then, was realized a theorical construction and a empirical validation of the models of the organizational commitment of affective and instrumental base, comparing then on the common and specific predictors that justify treating the two bases and dimensions of the same construction or as two different constructions. In a third step, is sought to characterize the intensity of the affectiveand instrumental organizational commitment of workers from the analyzed agroindustrial segment, differentiating it in the several segments in which are discriminated the companies, managers and employees. As a final stage of the study, was explored how the affective and instrumental ties of the worker it is articulated with organizational characteristics, identifying possible associations between phenomenon that were structured in two levels of analysis. This is a extensive research, cross-sectional, with a multi character of nature. A sample of the study involved 32 organizations, with 814 employees at all levels of business. It were apllied three types of questionnaires: the Manager´s, the Worker and the one of the organization. For the data analysis, it were used statistical procedures of simple descriptive analyzis frequency, averages and standard deviations), analysis to test the association between categorical variables (the chi-square test), Factor analysis, correlation and regression analysis. The results showed that: the discriminant validity pointed out that measures of the basic organizational commitment and instrumental affective dimensions are different, there are significant differences in the number of foregoing variables which comprise the instrumental and emotional bond between workers and their organization; beside the employees of the irrigated agriculture show higher level of affective commitment than instrumental, the set of foregoing variables is better to explain the variability in scores of instrumental commitment. Then, it was concluded that the set of analyses about affective and instrumental ties, among workers of irrigated agriculture, strengthens the assumption that these are two different constructs. The results also suggest that these ties can not be treated as dimensions of the same phenomenon called commitment.
